Talent acquisition is the ongoing work of planning, finding, attracting, choosing and welcoming the people a business needs to hit its goals. Recruitment fills one open role. Talent acquisition is the wider system around it: knowing which skills you will need next, building a pool of people before you need them, and making every hire land well.
Key takeaways
- Talent acquisition is long-term and planned; recruitment is short-term and reactive.
- A small team does not need a talent acquisition department, just a written hiring plan, a shortlist of people to stay in touch with and a repeatable process.
- Measure two numbers from your first hire: time to hire and cost per hire.
- The hire is not finished on the signed offer. A planned first two weeks is part of talent acquisition.
Why talent acquisition matters for a small business
In a team of eight, one wrong hire is more than 10% of your capacity. For an IT services business, that can mean a missed support SLA, an unhappy client and a senior engineer pulled off billable work to fix it.
Talent acquisition stops you hiring in a panic. If you know the next managed-services contract needs a second network engineer, you can start conversations months before it lands.
Talent acquisition vs recruitment: what is the difference?
| Recruitment | Talent acquisition | |
|---|---|---|
| Time frame | Weeks, for one open role | Months to years, for the whole team |
| Trigger | Someone resigns or a contract is won | The business plan and growth goals |
| Main activity | Advertise, screen, interview, offer | Plan skills, build a talent pool, brand the employer, hire, onboard |
| Measured by | Role filled | Quality of hire, retention, time and cost per hire |
How talent acquisition works, step by step
- Plan the skills. List the roles your next 12 months of work will need. Draw them onto your org chart so reporting lines are clear before anyone joins.
- Write your employer story. Two honest sentences on why good people should join you.
- Attract. Job boards, LinkedIn, referrals from your team, tech communities and meetups. Referrals often bring the best fit for small teams because your people know the work.
- Select. Use the same questions and a practical task for every candidate in a role, and score them against the same criteria.
- Offer and onboard. Send a clear written offer, then run a planned employee onboarding checklist so the new hire is productive and stays.
- Review. Book a performance review for the end of probation and ask the hire how your process felt.
Keep it fair and lawful wherever you hire. In the US, the EEOC lists the employment practices that are prohibited, and the UK’s CIPD keeps a practical recruitment factsheet. In Nigeria, CVs and ID documents are personal data, so the rules overseen by the Nigeria Data Protection Commission apply to how you collect and keep them (checked on 1 October 2026).
A worked example: cost per hire at a Lagos IT services firm
A managed IT services company in Lagos with 9 staff needs two support engineers before a new client contract starts in 10 weeks. These figures are an illustration, not market rates.
| Cost | Amount |
|---|---|
| Job board listings (2 boards) | ₦50,000 |
| Online skills test subscription, one month | ₦40,000 |
| Recruiter fee for one of the two hires | ₦360,000 |
| External costs | ₦450,000 |
| Interview and test-marking time: 30 hours at ₦10,000 an hour | ₦300,000 |
| Internal costs | ₦300,000 |
| Total | ₦750,000 |
Cost per hire = total cost ÷ hires = ₦750,000 ÷ 2 = ₦375,000.
Time to hire was 34 days for the first engineer and 51 for the second, so the average was 42.5 days. Next time, the founder starts talking to referred engineers six weeks earlier and saves the recruiter for hard-to-fill roles.
The sums work anywhere: a five-person IT consultancy in Manchester would do the same in pounds.
Talent acquisition tools: what a small team needs
You can run talent acquisition for your first ten hires with very little:
- A hiring plan in a shared document: role, start date, budget, must-have skills.
- A place to advertise, such as LinkedIn and a local job board.
- A candidate tracker. A spreadsheet works until you hire for several roles at once; then consider an applicant tracking system (ATS).
- An onboarding checklist so day one is ready before the hire arrives.
Most “best talent acquisition software” lists are written for companies hiring hundreds of people a year. Buy a tool when the spreadsheet starts losing candidates.
How startbuddi handles talent acquisition
startbuddi does not include an applicant tracking system or job posting pages today, so use your job board or ATS for finding and selecting candidates. Where startbuddi helps is the moment after the offer is signed. In People onboarding, you start a checklist for the new hire from a template, give each step an owner (new hire, manager, HR or IT), and see overdue steps before they become a bad first week. Chip, startbuddi’s AI assistant, can draft a 30/60/90 plan for the new hire in Documents.

FAQ
What does talent acquisition mean in simple terms?
Talent acquisition means planning and running how a business finds, chooses and welcomes new people. It covers the whole journey from deciding which skills you need to a new hire's first weeks. Recruitment is one part of it.
Is talent acquisition the same as HR?
No. Talent acquisition is one part of human resources, focused on bringing people in. HR also covers pay, leave, performance, policies and people leaving. In a small business, the founder or office manager often does both.
What are talent acquisitions?
"Talent acquisitions" is usually a plural way of saying talent acquisition, or a name for the individual hires a company makes. In mergers, the phrase "acqui-hire" means buying a company mainly to hire its team, which is a different thing.
What are the most useful talent acquisition tools for a small team?
A written hiring plan, one or two job boards, a candidate tracker and an onboarding checklist. Add an applicant tracking system once you hire for several roles at the same time and a spreadsheet stops being reliable.
How do you measure talent acquisition?
Start with time to hire (days from opening the role to an accepted offer) and cost per hire (total hiring costs divided by hires). Add quality of hire later, for example whether the person passed probation and is still with you after a year.
